Variable bonuses: incentive or restrictive?

There seems to be an upward trend in paying out variable bonuses. An increasing number of companies opts to reward employees individually for exceptional performance or for achieved results that exceed expectations. But what about the potential dangers of remuneration discrepancies? Will some employees be demotivated by this system? How do you get the entire company to buy into the idea of variable bonuses? Or should the idea of individual bonuses be abandoned and replaced by a team bonus? Lets us know your thoughts and join this forum.
